From “We Care” to We Care More”Introduction2 year ago, We Care programme was set up by the senior management, in an attempt to improve the job satisfaction and demonstrate that the top management view the human talent as the most important assets of th e firm and endeavour to provide a “caring culture” to staff. For the last 2 year, the programme has been carried out effectively, a series of activities have been rolled out, including free health screening, Reward Voucher for high performers. However, this year was a challenging year for the firm due to world wide financial crisis. Staff is working under pressure higher than previous year as a result of high turnover rate and unchanged compensation. We believe it is necessary to understand how the “We Care” programme is working understand current situation and improvement to the programme is a must due to the changing environment.MethodologyTo gather information for this report, scholarly databases were used to research the topic ofjob satisfaction improvement .We gathered reliable information though various published research.. In addition, we surveyed 150 employees and conducted interview with 76 of employees which are selected randomly by their Staff ID, covering different level of staff from different business unit.The response rate of the survey is 90% and 70 out of 76 employees selected accepted the interview. The questions of the Survey is attached as Appendix 1.Open questions on how to improve the programme are asked during the interview to gather suggestions for improvement.Secondary Research Findings-Job Satisfaction TheoryWe did research on theory of job satisfaction which helps us to analyse the results of survey and interview. Dr.Frederick Herzberg theorized that employee satisfaction depends on two sets of issues: "hygiene" issues and motivators. Once the hygiene issues have been addressed, he said, the motivators create satisfaction among employees. Here is the summary of this theory.Hygiene issues (dissatisfiers) Company and administrative policies SupervisionSalaryInterpersonal relationsWorking conditions Motivators (satisfiers) Work itself Achievement Recognition Responsibility Advancement“We care” programme is designed to address the i nterpersonal relations and working conditions factors which are Hygiene issues. How employees feel they are treated by the firm determine the employee treat the employer, and the feelings will change with the development of the firm‟s business and macro economic environment. The continuous monitoring of the Hygiene issues and implementation of remediation actions under changing environment is of vital important to remove the dissatisfiers and keep the staff morale at high level.Primary Research Findings▪Only 75% of the responses tell that they are aware of the “We Care” programme, which is indicator that the key message of “We Care” have not been successfully delivered, and the activities level of the programme is low. This explains why 25% of samples responses are even not aware of the programme which has been in operation for 2 years. For 75% who are aware of the programme, 48% feel that the programme‟s activity level is high and have good impact to their morale.▪40% of the responses shows that they believe firm is doing better than peer compa nies in term of establishing a “caring culture” 30% tells that peer companies are better, the remaining 30% do not know the answer. Compared with the 60% negative and neutral answered, 40% shows that there is a gap between employer‟s expectation. Interesti ngly, when asked if they know peers company‟s similar programme, 80% of answer is yes, the best know similar programme is “people first”programme by Y&E. This is signal that our peer companies are also paying attention to this area and some may have done even better▪90% of the interviewees put the desired budget per person for “we care” programme over 1500RMB. While our current budget is RMB500 per person and a big chunk of them goes to the cost for annual party which is held only once a year. Some interviewee suggest that if the budget can not increase sharply, at least the cost of annual party could be lowered, and the saved budget can be used to organise more activities so that the attention level of the is high as activities take places more frequently.▪75% of the responses show that the “Reward voucher” is the most welcomed part of the programme. Although only 100RMB is rewarded per voucher for extra contribution made by staff, they do feel recognised and motivated. However only manager and above level have vouchers to reward, and the majority of the peopled interviewed suggest that the voucher could be assigned to senior staff. The total costs will be less than RMB500K if 5 vouchers are allocated to senior staff, but senior staff would feel that they are also part of the management.▪Some comments received show that staff would like to add more items to the list of items available for redeem by voucher, especially the small gifts with firm‟s logo, such as umbrella, name card holder, T-shirts and hats. They feel proud if they are use the “brand-name” gifts.▪50% of the response received show that they do not think senior management‟s participation the programme is enough, some comments shows that they have no chance to get close to senior management to express their concern, and some member of senior management never show up in the activities.▪Response received shows that staff worries about their health condition very much.Because of the nature of our industry, staff has to work long hours to meet the deadline very frequently. Some people has problem with quality sleeping, some has stomach ache or other disease connected with long working hours and no exercise .They would be very cheered up if the firm could spend more effort on this are, such as he alth talk by doctors. Some suggest that a …mandatory short break” could be designed during office hours so that staff will at least stop their work for a little with and stretch their legs a little bit.▪In some cases, interviewees tell us that they some times are under such great pressure and they feel they might collapse, some even tell us that they have seen psychologists‟ for it. They are asking if the firm is considering recruiting a psychologist as internal consultant. It may cost some fortune, but it will improve the productivity and if we have 3000 people in the firm, it is a good investmentRecommendationsBased the survey results and the individual interview, we raised our recommendation for improvement of the “we Care programme” as follows.▪Increase the budget of the programme by 300% to RMB 4million from this year, after the increment, the budget is still within 1.5% of total personnel costs.▪To cut the budget on annual party from this year and use the saved budget to daily “We Care ”programme▪To extend the giver of We Care Voucher to senior staff so that feel they are part of firm‟s management who will reward staff for extra contribution.▪To establish “We Care Hour” each week for activities participated by senior management so that staff feels being paid attention to continuously.▪To set up “We Care your heath” programme from this year, detailed activities includes1.Designate a “Break for Heath” programme to allocate 10 minutes in the morningand afternoon for office exercise.2.Invite doctors to deliver heath care presentation on monthly basis for varioustopics3.Invite physiologists to deliver speech on how to relieve the pressure from workperiodically.ClosingResults of survey and interview reveals that more efforts should be spent on the “we c are ”programme. The preceding recommendations have been designed to respond to the comments and suggestions raised by staff. As theorised by Dr. Frederick Herzberg, once the hygiene issues (dissatisfiers) such as interpersonal relationship and working conditions have been addressed, the motivators can create satisfaction among employees. The recommendations are not demanding on budget, they are more about the change of “mindset”and the enhancement of the “caring culture”. In conclusion, I am somewhat persuaded by this author's line of reasoning. The argument would be strengthened if the author were to consider and rule out other significant factors that might have caused the increase in visits to the local art museum.4. In response to a coincidence between calling revenues and delays in manufacturing, the report recommends replacing the manager of the purchasing department. The grounds for this action are twofold. First, the delays are traced to poor planning in purchasing metals. Second, the purchasing manager's lack of knowledge of the properties of metals is thought to be the cause of the poor planning. It is further recommended that the position of the purchasing manager be filled by a scientist from the research division and that the current purchasing manager be reassigned to the sales department. In support of this latter recommendation, the report states that the current purchasing manager's background in general business, psychology, and sociology equip him for this new assignment. The recommendations advanced in the report are questionable for two reasons.To begin with, the report fails to establish a causal connection between the falling revenues of the company and the delays in manufacturing. The mere fact that falling revenues coincide with delays in manufacturing is insufficient to conclude that the delays caused the decline in revenue. Without compelling evidence to support the causal connection between these two events, the report's recommendations are not worthy of consideration.Second, a central assumption of the report is that knowledge of the properties of metals is necessary for planning in purchasing metals. No evidence is stated in the report to support this crucial assumption. Moreover, it is not obvious that such knowledge would be required to perform this task. Since planning is essentially a logistical function, it is doubtful that in-depth knowledge of the properties of metals would be helpful in accomplishing this task.In conclusion, this is a weak argument. To strengthen the recommendation that the manager of the purchasing department be replaced, the author would have to demonstrate that the falling revenues were a result of the delays in manufacturing. A newspaper publisher is recommending that the price of its paper, The Mercury, be reduced below the price of a competing newspaper, The Bugle. This recommendation responds to a severe decline in circulation of The Mercury during the 5-year period following the introduction of The Bugle. The publisher's line of reasoning is that lowering the price of The Mercury will increase its readership, thereby increasing profits because a wider readership attracts more advertisers. This line of reasoning is problematic in two critical respects.While it is clear that increased circulation would make the paper more attractive to potential advertisers, it is not obvious that lowering the subscription price is the most effective way to gain new readers. The publisher assumes that price is the only factor that caused the decline in readership. But no evidence is given to support this claim. Moreover, given that The Mercury was the established local paper, it is unlikely that such a mass exodus of its readers would be explained by subscription price alone.There are many other factors that might account for a decline in The Mercury's popularity. For instance, readers might be displeased with the extent and accuracy of its news reporting, or the balance of local to other news coverage. Moreover, it is possible The Mercury has recently changed editors, giving the paper a locally unpopular political perspective. Or perhaps readers are unhappy with the paper's format, the timeliness of its feature articles, its comics or advice columns, the extent and accuracy of its local event calendar, or its rate of errors.In conclusion, this argument is weak because it depends on an oversimplified assumption about the causal connection between the price of the paper and its popularity. To strengthen the argument, the author must identify and explore relevant factors beyond cost before concluding that lowering subscription prices will increase circulation and, thereby, increase advertising revenues.6. In this argument corporations are urged to consider the city of Helios when seeking a new location or new business opportunities. To support this recommendation, the author points out that Helios is the industrial center of the region, providing most of the region's manufacturing jobs and enjoying a lower-than-average unemployment rate. Moreover, it is argued, efforts are currently underway to expand the economic base o' the city by attracting companies that focus on research and development of innovative technologies. This argument is problematic for two reasons.To begin with, it is questionable whether the available labor pool in Helios couldsupport all types of corporations. Given that Helios has attracted mainly industrial and manufacturing companies in the past, it is unlikely that the local pool of prospective employees would be suitable for corporations of other types. For example, the needs of research and development companies would not be met by a labor force trained in manufacturing skills. For this reason, it's unlikely that Helios will be successful in its attempt to attract companies that focus or research and development of innovative technologies.Another problem with the available work force is its size. Due to the lower than average unemployment rate in Helios, corporations that require large numbers of workers would not find Helios attractive. The fact that few persons are out of work suggests that new corporations will have to either attract new workers to Helios or Day the existing workers higher wages in order to lure them away from their current jobs. Neither of these alternatives seems enticing to companies seeking to relocate.In conclusion, the author has not succeeded in providing compelling reasons for selecting Helios as the site for a company wishing to relocate. 1. Introduction
1.1 Objectives
This report was requested by Ms.Wong, principal human resources officer, on 21 November 2012. The report is a response to the effectiveness investigation of the training course on ‘Improving Business English Writing’, which was organized because our company found our staff had problems carrying out their work due to their poor skills in writing business English. The main purpose of the report is to identify the efficiency of the course and recommend ways to improve.
1.2 Summary
In the report, I present findings which explain the evaluation from our colleagues of the course. Following the findings, brief conclusions are drawn and a number of recommendations are made as to how the training course might be improved.
2. Procedure
Data for report were gathered two weeks before the writing date of the report. Primary data were collected from the questionnaires sent out to 150 senior staff and 100 junior staff who attended the course. Some relevant information was also found out while carrying out the investigation.
3. Findings
3.1 Lower satisfaction of junior staff
In general, the percentage of junior staff satisfied was about 37 and was much lower than that of senior staff satisfied, which was about 69. This is probably because the course teacher was a Senior Human Resources Officer and had no teaching experience. As a senior himself, the teacher could cater to the needs of our senior staff well, but he probably lacked the ability to satisfy our juniors’ expectations.
3.2 Class size
It was also found that the most dissatisfactory aspect among the staff was class size, with which only 43% of all the staff felt satisfied. Maybe the class size was too large
and the course participants did not have enough opportunities to communicate with the course teacher.
3.3 Course materials and relevance of course
Besides, usefulness of course materials and relevance of course to job were two aspects earning the lowest percentage of satisfaction, which were about 44 and 43. This is not surprising since the course materials were not customized for the course and the course teacher had no time to work out the exact needs of the course participants.
4. Conclusion
The findings clearly indicate that in all the aspects the junior staff were significantly more dissatisfied than the senior staff. Besides, none of the course participants thought highly of class size, course materials and relevance of course to job.It can be concluded that the difference between senior and junior staff deserves our attention and we should take measures to improve in class size, course materials and relevance of course to job.
5. Recommendations
5.1 More experienced teacher
Given that the junior staff have different needs from the senior staff, I suggest that we should put senior staff and junior staff into different classes and we should employ a more experienced teacher to teach the junior staff while keeping the present course teacher for the senior staff, which can make full use of the human resources.
5.2 Smaller class size
Since most staff do not think the class size is suitable, the class size should be reduced to about 30 students per class.
5.3 Investigation of staff’s exact needs
In view of the low satisfaction of course materials and relevance of course to job, we should ask the teachers to work out the exact needs of the course participants. If they don’t have enough time, we should do it for them to ensure the effectiveness of the course. Moreover, the course materials should be rewritten to meet the staff’s needs.。
