仅仅加薪、晋级(硬报酬)不一定能 有效激励员工,还应该根据下属的特点, 做好其他方面的工作。比如,汤姆的上 司应该花一定的时间了解下属,在了解 的基础上信任下属,给他舞台让他充分 展示自己(软报酬)。 比如:尊重、关爱、赞美、宽容下属 等。还有,提供适当的竞争环境、给下 属指出奋斗的目标、帮助下属规划出其 发展的蓝图、恰到好处地批评等等。
(4)经济性
提高企业的薪酬水准固然可以提高其竞争性和激励 性,但同时会是人力成本的上升,所以薪酬制度要受 经济性的制约。企业在对人力成本进行考察时,不仅 要看到薪酬水平的高低,而且要看到员工绩效水平的 高低。后者对于产品竞争力的影响,远大于成本因素, 所以应该在考虑前三个要求的前提下,根据企业财力 进行成本控制。
2.奖金。奖金分为两种类型:一种是常规半年奖、年底奖。 奖金发放依据公司经济效益和对员工个人绩效评估后 而定。二为非常规季节奖、随机奖。这两种奖根据上 级对员工的工作表现而定,每次获奖名额不超过员工 总额的10%,奖金一般相当于员工半个月到一个月的 工资水平。 3.其他福利。公司除支付按当地政府规定的社会保险以外, 另外还为员工购买人身意外保险和个人财产商业保险、 门诊医疗商业保险等,并且每年还在员工住房、教育、 培训疗养、旅游、工会活动等基金领域作出预算开支, 供员工福利消费。 4.股权认购和股权奖励。股权认购为每个员工认购公司股 票100股。而股权奖励只发给不超过5%的优秀员工, 具体数目不定。两种方式都不用员工自己掏腰包,而 是由公司名义上赠给员工,但不能出售,三年之后才 能出售归自己。
