案例一
海伦、汉克、乔、萨利四个人都是美国西南金属制品公司的管理人员。
海伦和乔负责产品销售,汉克和萨利负责生产。
他们刚参加过在大学举办的为期两天的管理培训班。
在培训班里主要学习了权变理论、社会系统理论和一些有关职工激励方面的内容。
他们对所学的理论有不同的看法,现正展开激烈的争论。
乔首先说:“我认为社会系统理论对我们这样的公司是很有用的。
例如,如果生产工人偷工减料或做手脚的话,一旦原材料价格上涨,就会影响到我们的产品销售。
系统理论中讲的环境影响与我们公司的情况很相似。
我的意思是,在目前这种经济环境中一个公司会受到环境极大的影响。
在油价暴涨期间,我们当时还能控制自己的公司,现在呢?我们在销售方面每前进一步,都要经过艰苦的战斗。
各种的艰辛你们大概都深有感触吧?”
萨利插话说:“你的意思我已经知道,我们的确有过艰苦的时期,但是我不认为这与社会系统理论之间有什么必然的内在联系。
我的意思是,如果说每个东西都是一个系统,而所有的系统都能对某一个其他的系统产生影响的话,我们又怎么能预见到这些影响所带来的后果呢?所以,我认为权变理论更适用于我们。
如果你说事物都是相互依存的话,系统理论又能帮我们什么忙呢?”
海伦对他们这样的讨论表示有不同的看法。
她说:“对社会系统理论我还没有很好的考虑,但是,我认为权变理论对我们是很有用的。
虽然我们以前亦经常采用权变理论,但是我却没有认识到自己是在运用权变理论。
例如,我有一些家庭主妇顾客,听到她们经常讨论关于孩子和如何度过周末之类的问想,从她们的谈话中知道他们要采购什么东西了。
顾客也不希望我们'逼'他们去买他们不需要的东西。
我认为,如果我们花上一两个小时与他们交谈的话,那肯定会扩大我们的销售量。
”
汉克显得有些激动地插话说:“我不懂这些被大肆宣传的理论是什么东西,但是,关于社会系统理论和权变理论问题,我同意萨利的观点。
教授们都把自已的理论吹得天花
乱坠,他们的理论听起来很好,但却无助于我们的管理实际。
对于培训班上讲的激励要素问题我也不同意,我认为泰勒在很久以前就对激励问题有了正确的论述。
要激励工人,就他们所做的工作付给他们报酬,如果工人什么也没有做,则用不着付任何报酬。
你们和我一样清楚,人们只是为钱工作,钱就是最好的激励。
”

案例二
钱兵是某名牌大学企业管理专业毕业的大学生,分配到宜昌某集团公司人力资源部前不久,因总公司下属的某油漆厂出现工人集体闹事问题,钱兵被总公司委派下去调查了解情况,并协助油漆厂高厂长理顺管理工作。
到油漆厂上班的第一周,钱兵就深入“民间”,体察“民情”,了解“民怨”。
一周后,他不仅清楚地了解到油漆厂的生产流程,同时也发现工厂的生产效率极其低下,工人们怨声载道,他们认为工作场所又脏又吵,条件极其恶劣。
而且他们的报酬也少得可怜。
工人们曾不止一次地向厂领导提过,要改善工作条件,提高工资待遇,但厂里一直未引起重视。
钱兵还了解了工人的年龄、学历等情况,工厂以男性职工为主,约占92%;年龄在25~35岁的占50%,25岁以下的占36%,35岁以上的占14%;工人们的文化程度普遍较低。
钱兵在调查中还发现,工人的流动率非常高,50%的工人仅在厂里工作1年或更短的时间,能工作5年以上的不到20%。
于是,钱兵决定将连日来的调查结果与高厂长做沟通,他提出了自己的一些看法:“高厂长,经过调查,我发现工人某些起码的需要没有得到满足,我们厂要想把生产效率搞上去,要想提高产品的质量,首先得想办法解决工人们提出的一些最基本的要求。
”可是高厂长却不这么认为,他恨铁不成钢地说:“他们有什么需要?他们关心的就是能拿多少工资,得乡少奖金,除此之外,他们什么也不关心,更别说想办法去提高自我。
”
但钱兵不认为工人们不像高厂长所说的这样。
为进一步弄清情况,过调查结果来说服厂长。
钱兵采取发放调查问卷的方式,确定工人们到底有什么样的需要,并找到哪些需要还未得到满足,他也希望通过调查结果说法厂长,包括:报酬、员工之间的关系,上下级之间的关系、工作环境条件、工作的文性、工厂制度、监督体系、工作的挑战性、工作的成就感、个人发展的空间、工作得到认可情况、升职机会等。
结果表明,工人并不认为他们懒惰,也不在乎多做额外的工作,他们希望工作环境有所改善;工作多一点挑战性,仕让他们发辉自已的潜力,能有较合理的报酬。
此外,他们还表达了希望多一点与其他人交流感情的机会,他们希望能在友好的氛围中工作。
基于此,钱兵认为,子致油漆厂生产效率低下和工人有不满情绪的主要原因是报酬太低,工作环境不到位,人与人之间关系冷淡。

道德是指在一定风俗习惯下所形成的个人的品质、气质.伦理的真谛是个人的单一性与共同体的普遍性的统一,但它不是借助外在的强制(如法律规范的形式上)达到的统一,而是透过精神所达到的统一。
因而精神是伦理的文化内核,即所谓“伦理精神”、“民族精神”、“企业精神"、“企业文化”、“家风”、“校风”等。
而所谓“德”就是个体将共同体的普遍性、普遍品质或普遍要求加以内化,“内得于己”并“外施于人”,形成个体内在的伦理普遍性,获得“伦理上的造诣",造就精神同一性,从而使共同体成员达到“同心同德"。
因此,伦理与道德作为人类文明的基本因子,是指评价人类行为善与恶的社会价值形态,在日常生活中具体表现为一定的行为规范和准则。
任何社会任何组织要想长期生存,不仅需要遵守法律,同时还必须遵守一定的道德规范。
